I dont understand your question of “how would there be a co-worker in an ideal society”
But that is voluntary, bosses are not. You can tell a co-worker “you know, stop telling me I am doing a good job, it really pisses me off for no apparent reason”.
Are you talking about people feel the need for someone to motivate them? Well couldn’t they just as easily get help from a co-worker?
